What does it truly take to be an effective teacher in higher education? Most people picture a professor walking into a lecture hall, delivering a talk, and walking out. But the reality is far more layered. Teaching at the tertiary level demands a sophisticated blend of subject expertise, instructional design, interpersonal skill, and professional judgment. Research published in Quality Assurance in Education identified as many as 32 discrete competencies distributed across six dimensions for university teaching staff – a far cry from “just knowing your subject.” Understanding these competencies isn’t just useful for teachers themselves; it shapes how institutions train faculty and how students ultimately learn.

According to the Handbook of Teaching Competency Development in Higher Education (Springer), core teaching activities at the university level include creating a course syllabus, selecting appropriate teaching methodologies, and flexibly using teaching media – all of which require deliberate planning rather than improvisation.
Evaluation is equally central. Assessing student work isn’t merely about assigning grades; it involves understanding where students are in their learning, diagnosing gaps, and using that information to adjust future teaching. A systematic review on pedagogical competences in higher education notes that according to Shulman’s theory, pedagogical competence encompasses teachers’ ability to design, implement, and evaluate instruction – with these three functions forming an inseparable loop.
Then there is the mentoring role, which is distinct from both teaching and formal advising. Faculty Focus reports that students who gave their professors the highest evaluations consistently praised them not just for classroom performance but for acting as genuine mentors – a role students themselves differentiated clearly from teaching. Mentoring at the tertiary level involves guiding students through academic decisions, supporting their career thinking, and helping them navigate the institution as a whole, not just the subject at hand.
Core competencies required for effective teaching in higher education
Research published in Frontiers in Education draws on Spencer and Spencer’s widely cited generic competency model, which identifies superior teachers as possessing 14 competencies – ranging from subject matter knowledge and interpersonal understanding to analytical thinking, initiative, and flexibility. These competencies span both technical knowledge and personal qualities. Below are the most critical ones for the tertiary context.
Deep subject matter knowledge
A firm and current grasp of the discipline is the non-negotiable foundation. University teachers are expected not just to be knowledgeable at a fixed point in time, but to stay updated with new research, emerging debates, and evolving practices within their field. The UNESCO-backed guidance on teaching competency development explicitly notes that teaching is a profession requiring teachers to acquire and maintain professional knowledge through rigorous and continuous learning – a principle endorsed by both the ILO/UNESCO Recommendation concerning the Status of Teachers (1966) and the UNESCO Recommendation on the Status of Higher-Education Teaching Personnel (1997).
Subject mastery also enables something crucial: the ability to explain the same concept in multiple ways. KnowledgeWorks’ educator competency framework captures this well – teachers need to communicate the central concepts, tools of investigation, and structures of the content area, and be able to explain those concepts in varied ways so that students with different starting points can all reach understanding.
Lesson planning and instructional design
Competent lesson planning goes beyond listing topics to cover. It involves sequencing content logically, anticipating student difficulties, selecting appropriate activities, and building in time for formative feedback. In the social sciences and humanities, discussion-based learning, critical reading, and argumentation are central. This is why subject matter knowledge and pedagogical skill cannot be treated as separate concerns in higher education. A teacher who knows their field deeply but lacks the pedagogical range to teach it in multiple ways will struggle with diverse student groups. Conversely, a teacher with strong instructional skills but shallow disciplinary knowledge will fail to prepare students for the intellectual demands of their field. The most effective higher education teachers are those who develop both in tandem – and who treat the adaptation of their teaching as an ongoing professional commitment, not a one-time adjustment.
Continuous professional development
Teacher competencies are not fixed at the point of hiring. The Springer handbook emphasizes that teaching competency development is a complex, ongoing project – differentiated by career stage, with newly hired teachers needing different support than experienced faculty. Both the ILO and UNESCO have long recommended that allowing collaborative, systematic, and continuous research and effort in teacher preparation and in-service training is essential for sustaining educational quality over time. For higher education teachers, this means remaining learners themselves – engaging with new research in their discipline, reflecting on their own teaching practices, and seeking feedback.
