Teaching is not a static skill you master once and carry forward unchanged. It is a practice – one that demands continuous questioning, updating, and refinement. In higher education especially, where the pace of knowledge evolves rapidly and student expectations shift with every generation, a teacher who stops growing quietly becomes less effective. Continuous Professional Development (CPD) is the structured, ongoing commitment educators make to sharpen their practice – not as a bureaucratic requirement, but as a genuine investment in their own teaching and their students’ outcomes. This post explores the three pillars of teacher self-improvement: honest self-assessment, targeted professional development strategies, and the discipline of reflective teaching.

Why teacher self-improvement is non-negotiable

An educator’s self-improvement is an ongoing process influenced by educational, social, psychological, and health-related factors – and it doesn’t happen by accident. The classroom is a complex, constantly shifting environment. New technologies, revised curricula, diverse student needs, and evolving pedagogical research all demand that teachers actively respond rather than passively wait. Studies show that teachers who receive substantial professional development can boost their students’ achievement by about 21 percentile points – a figure that underscores just how directly a teacher’s growth translates into student success.

The challenge is making self-improvement intentional. Most educators recognize the need, but few have a clear, actionable system. That system begins with honest self-assessment.

Self-assessment: the foundation of teacher growth

A teacher self-assessment is a tool used to measure teaching performance against defined goals. It typically involves examining one’s teaching methods, questioning their impact on student learning, and identifying strengths and gaps. Unlike a formal administrative evaluation, self-assessment is driven by the teacher’s own perspective – making it more personal, more honest, and ultimately more useful for genuine improvement.

Rating scales and structured tools

One of the most practical self-assessment approaches is the use of rating scales. These structured tools allow teachers to systematically score their own performance across key dimensions of teaching – from lesson planning and clarity of explanation to student engagement and assessment design. Tools like the Teaching Practices Inventory (a 72-item reflective self-reporting tool) and the Teaching Perspectives Inventory (a 45-item instrument) are widely used in higher education to help faculty determine the extent to which they use research-based teaching practices and understand their own teaching orientation.

A typical rating scale might ask a teacher to score themselves from 1 (novice – the practice is not yet part of my classroom) to 4 (proficient – I do this consistently with positive effects on student learning). This 1-4 rating format is embedded in well-known frameworks like the Thoughtful Classroom Teacher Effectiveness Framework, which covers areas ranging from classroom relationships to critical thinking and student engagement. The ratings are not endpoints – they are diagnostic starting points that reveal where a teacher should focus their development efforts next.

Student feedback as a self-assessment tool

Beyond formal rating tools, student feedback is one of the most direct and underused sources of self-assessment data. Gathering student feedback is instrumental in helping teachers change their instructional strategies, because formative and summative assessments tell a teacher not just how students are performing, but how effectively the instructor is delivering content.

Mid-semester evaluations, in particular, prioritize student feedback for reflection and teaching growth rather than just assessment. They allow for course corrections while the semester is still in progress – benefiting both the instructor and the students. They also signal to students that their perspectives are genuinely valued, which in itself strengthens classroom trust.

Other methods that support self-assessment include reflective journaling (recording reactions and observations after each class), video recording of lessons (to observe one’s own teaching from an unbiased vantage point), and peer observation (inviting a trusted colleague to sit in and provide constructive feedback). A collection of work showcasing growth, reflections, achievements, and evidence of development – essentially a teaching portfolio – can also help teachers set informed goals for the future.

Professional development strategies that actually work

Self-assessment reveals the gaps; professional development closes them. But not all professional development is equally effective. Research has shown that many professional development initiatives appear ineffective in supporting real changes in teacher practices and student learning, often because they are generic, one-off sessions disconnected from the teacher’s actual classroom. Effective PD is targeted, sustained, and directly applicable.

Workshops and structured training

Professional development programs for educators typically range from in-house training sessions to continuing education courses delivered on campus or online through colleges and universities. Workshops focused on specific teaching challenges – classroom management, active learning techniques, inclusive instruction, or technology integration – are most valuable when they include modeling of best practices and opportunities for teachers to practice scenarios, not just passively receive information.

Research indicates that only ten percent of teachers can transfer a new skill to actual practice when no additional support is provided after training. In contrast, embedded coaching and ongoing support during implementation can result in more than 90% transfer to actual practice. This makes follow-up support – not just the initial workshop – the critical variable in whether professional development sticks.

Adopting new teaching methodologies

One of the most impactful things a teacher in higher education can do is deliberately explore and adopt pedagogies beyond their default approach. Sophisticated forms of teaching are needed to develop student competencies such as deep mastery of challenging content, critical thinking, complex problem-solving, effective communication and collaboration, and self-direction. Methodologies like problem-based learning (PBL), flipped classroom models, collaborative inquiry, and active learning frameworks all require teachers to reposition themselves from information deliverers to learning facilitators – a shift that is profound and deeply rewarding.

Coaching and mentorship relationships are also invaluable for teachers exploring new methodologies. Working alongside a more experienced colleague who has already implemented a particular approach allows for real-time guidance, troubleshooting, and encouragement – dramatically shortening the learning curve.

Engaging in research

Teachers in higher education occupy a unique position: they are simultaneously practitioners and potential researchers of their own discipline. Engaging with current academic research in one’s field – and in education more broadly – keeps a teacher anchored in evidence rather than habit. Beyond reading research, action research (systematically investigating a specific question about one’s own teaching practice) is a powerful self-improvement tool. It transforms a classroom problem into an inquiry, and the teacher into a researcher of their own work.

Continuous professional development ensures teachers stay current with best practices, new research, and evolving student needs – because education is a dynamic field where new discoveries about learning, behavior, and effective teaching methods emerge regularly. Joining professional associations, subscribing to academic journals, attending conferences, and participating in online communities of practice are all forms of research engagement that compound over time.

Reflective teaching: questioning your own methods

Reflective teaching is a process where educators critically examine their own teaching practices – questioning what works, what doesn’t, and the underlying reasons for their methods. It is not the same as thinking about teaching informally. It is a disciplined, structured habit of inquiry that connects experience with improvement.

The theoretical roots: Dewey and Schรถn

The intellectual foundation of reflective teaching comes from two major thinkers. John Dewey described reflective practice as “the active, persistent, and careful consideration of any belief or supposed form of knowledge in the light of the grounds that support it” – a process that enables teachers to direct their actions with foresight, not just react to circumstances.

Donald Schรถn introduced two types of reflective practice: reflection-on-action (thinking about an experience after it has happened and considering what could have been done differently) and reflection-in-action (reflecting on your actions as you perform them, adjusting in real time). Together, these two modes form a complete loop of professional learning. A teacher who reflects both during and after a lesson is continuously generating and applying new understanding.

Three levels of reflective depth

Not all reflection is equally transformative. Research identifies three progressively deeper levels of reflective practice: technical, pedagogical, and critical.

At the technical level, a teacher asks basic questions: Did I cover the material? Was the lesson delivered as planned? This level is necessary but limited. At the pedagogical level, the teacher goes deeper: educators reflect on educational goals, the theories underlying their approaches, and the connections between theoretical principles and practice – also considering their own belief systems and how those systems relate to observed student outcomes. At the critical level, teachers examine the deeper assumptions shaping their practice. Questions like “Why do I teach the way I do?”, “What biases might be influencing my approach?”, and “How does my teaching align with broader educational goals?” push a teacher toward genuine transformation.

Practical methods for reflective teaching

Reflective journaling, teaching logs, and peer observations are among the most commonly used methods through which teachers gain insights into their assumptions and pedagogical decisions. A teaching journal doesn’t need to be elaborate – even brief notes after a session about what landed well, what confused students, and what you would change next time create a powerful longitudinal record of growth.

When teachers reflect on their teaching practices, their awareness of their teaching increases, and they can then unlearn the ineffective methods that may have undesirable effects on students’ learning experience. Reflective practice supported by evidence – video recordings of lessons, student work samples, feedback data – is significantly more effective than reflection from memory alone, because it reveals classroom dynamics that a teacher in the moment often cannot see.

Structured professional learning communities that support teacher collaboration and risk-taking change teaching practice and increase student achievement. Reflective practice, when done collaboratively – in peer discussion groups, faculty learning communities, or even structured conversations with a mentor – becomes exponentially richer. Colleagues surface blind spots, offer alternative perspectives, and model diverse approaches that individual reflection alone cannot generate.

Putting it all together: a cycle, not a checklist

Self-assessment, professional development, and reflective teaching are not three separate activities to be done in isolation. They work as a continuous cycle. A teacher uses self-assessment to identify a gap, pursues professional development to address it, reflects on how that new approach performs in practice, reassesses, and repeats. Teaching is a continuous learning journey, and teachers need to stay updated with evolving curricula and educational technologies to demonstrate a commitment to ongoing self-improvement.

What distinguishes a truly self-improving teacher is not the absence of weaknesses – every teacher has them – but the commitment to a system that keeps surfacing and addressing those weaknesses over time. Reflective practice such as self-evaluation forms the foundation of all meaningful professional growth. The teachers who grow the most are not the ones who attend the most workshops, but the ones who are genuinely curious about the gap between their intentions and their impact.
